Başarı hedef yönelimleri ve iş özelliklerinin çalışmaya tutkunluk üzerindeki katkıları

Öz

Özet

Bu araştırmanın amacı, başarı hedef yönelimleri (ustalaşma, ispatlama ve kaçınma) ile iş özelliklerinin (beceri çeşitliliği ve özerklik) çalışmaya tutkunluk üzerindeki katkılarını incelemektir. Hizmet sektöründe faaliyet gösteren kurumlarda çalışan toplam 296 kişiden elde edilen veriler, ustalaşma hedefinin çalışmaya tutkunluğu, ispatlama hedefine kıyasla daha güçlü bir şekilde açıkladığını, kaçınma hedefinin ise çalışmaya tutkunluk ile bir ilişkisinin olmadığını göstermiştir. Başarı hedefleri ile iş özellikleri arasındaki etkileşimin çalışmaya tutkunluk üzerindeki katkısını test etmeye dair yapılan hiyerarşik regresyon analizleri, özerkliğin hem ustalaşma hem de ispatlama hedefi ile etkileşime girerek çalışmaya tutkunluk puanlarında değişime katkıda bulunduğuna işaret etmiştir. Beceri çeşitliliğinin ise hiçbir başarı hedef yönelimi ile etkileşim halinde olmadığı, ancak çalışmaya tutkunluk üzerinde doğrudan pozitif katkıya sahip olduğu tespit edilmiştir.

The contributions of achievement goal orientations and job characteristics on work engament

Abstract

The aim of this research is to investigate the contributions of achievement goal orientations (mastery, performance-prove, performance-avoid) and job characteristics (skill variety and autonomy) on work engagement. The data were collected from 296 employees working in organizations functioning in the service sector. The regression analysis indicated that mastery goal orientation is a more powerful predictor of work engagement than performance-prove goal orientation. Performance-avoid goal orientation, on the other hand, was found unrelated to work engagement. The hierarchical regression analyses, applied to examine the interactional contributions of achievement goal orientations and job characteristics on work engagement, indicated that the interactions of autonomy with both mastery and performance-prove goals have significant contributions on work engagement. Skill variety, on the other hand, was found as a variable directly contributing to work engagement.

Öz
